STEP 3: Developing a Change VisionClarify how the future will be different from the past A clear vision serves three important purposes. First, it simplifies hundreds or thousands of more detailed decisions. Second, it motivates people to take action in the right direction even if the first steps are painful. Third, it helps to coordinate the actions of different people in a remarkably fast and efficient way. A clear and powerful vision will do far more than an authoritarian decree or micromanagement can ever hope to accomplish. Many visions are deceptively mundane. Often the vision is part of a larger system that includes strategies, plans and budgets.However, the vision is the glue that holds these things together and makes sense of them both for the mind and the heart. A good vision can demand sacrifices in order to create a better future for all of the enterpriseââ¬â¢s stakeholders. Such visions must be seen as strategically feasible. To be effective, a vision must take into account the current realities of the enterprise, but also set forth goals that are truly ambitious. STEP 5: Empowering Broad-Based Action Removing as many barriers as possible and unleashing people to do their best work Structural Barriers Many times the internal structures of companies are at odds with the change vision. An organization that claims to want to be customer focused finds its structures fragment resources and responsibilities for products and services. Companies that claim to want to create more local responsiveness have layers of management that second guess and criticize regional decisions.Companies that claim to want to increase productivity and become a low-cost producer have huge staff groups that constantly initiate costly procedures and programs. Research shows that companies that experience significant short-term wins by fourteen and twenty-six months after the change initiative begins are much more likely to complete the transformation.Realizing these improvements is a challenge. Finally, the lack of short-term wins can often be traced back to insufficient management expertise on the Guiding Coalition or a lack of commitment by key managers to the change initiative. Pressure to Perform Clearly the need to get short-term wins adds a great deal of pressure to an organization in the midst of a transformation effort. However, when done skillfully, the need to create short-wins can actually increase the sense of true urgency and actually accomplishing these goals does much to cement the change initiative. STEP 7: Dont Let Up! Consolidating gains and producing more changeResistance is always waiting in the wings to re-assert itself. Even if you are successful in the early stages, you may just drive resistors underground where they wait for an opportunity to emerge when you least expect it. They may celebrate with you and then suggest taking a break to savor the victory. The consequences of letting up can be very dangerous. Whenever you let up before the job is done, critical momentum can be lost and regression may soon follow. The new behaviors and practices must be driven into the culture to ensure long-term success. Once regression begins, rebuilding momentum is a daunting task.In a successful major change initiative, by step 7 you will begin to see: â⬠¢More projects being added â⬠¢Additional people being brought in to help with the changes â⬠¢Senior leadership focused on giving clarity to an aligned vision and shared purpose â⬠¢Employees empowered at all levels to lead projects â⬠¢Reduced interdependencies between areas â⬠¢Constant effort to keep urgency high â⬠¢Consistent show of proof that the new way is working A Long Road Leadership is invaluable in surviving Step 7. Instead of declaring victory and moving on, these transformational leaders will launch more and more projects to drive the change deeper into the organization.They will also take the time to ensure that all the new practices are firmly grounded in the organizationââ¬â¢s culture. Managers, by their nature, think in shorter timeframes. It is up to leaders to steer the course for the long-term. Without sufficient and consistent leadership, the change will stall, and succeeding in a rapidly changing world becomes highly problematic. STEP 8: Make It Stick Anchoring new approaches in the culture for sustained change New practices must grow deep roots in order to remain firmly planted in the culture. Culture is composed of norms of behavior and shared values.These social forces are incredibly strong. Every individual that joins an organization is indoctrinated into its culture, generally without even realizing it. Its inertia is maintained by the collective group of employees over years and years. Changes ââ¬â whether consistent or inconsistent with the old culture ââ¬â are difficult to ingrain. This is why cultural change comes in Step 8, not Step 1. Some general rules about cultural change include: â⬠¢Cultural change comes last, not first â⬠¢You must be able to prove that the new way is superior to the old â⬠¢The success must be visible and well communicated You will lose some people in the process â⬠¢You must reinforce new norms and values with incentives and rewards ââ¬â including promotions â⬠¢Reinforce the culture with every new employee Tradition is a powerful force. We keep change in place by creating a new, supportive and sufficiently strong organizational culture. A Guiding Coalition alone cannot root change in place no matter how strong they are. It takes the majority of the organization truly embracing the new culture for there to be any chance of success in the long term.

At the End of the Day At the End of the Day At the End of the Day By Maeve Maddox A reader has asked me to ââ¬Å"shed some lightâ⬠on the expression ââ¬Å"at the end of the dayâ⬠: I know it means after everything has been taken into consideration and it is an integral part of our everyday vocabulary but some of my colleagues seem to find it inappropriate in its function. Could you please help me understand this better? Clichà ©d expressions are a part of our everyday vocabulary, but some clichà ©s are more annoying than others. Most of us have no problem with the occasional ââ¬Å"hard as a rock,â⬠ââ¬Å"old as dirtâ⬠or ââ¬Å"crazy as a betsy/bessie bug.â⬠These are venerable expressions that can convey just the tone we are aiming for. They blend unobtrusively into our speech because they add a specific meaning in a way that suits a certain style of speaking. Unlike idioms that are used conversationally among friends, newly fashionable clichà ©s find their way into print, in everything from speeches on foreign policy to product reviews. A ââ¬Å"goodâ⬠clichà © is one that does its job without irritating. A ââ¬Å"badâ⬠clichà © calls attention to itself. ââ¬Å"At the end of the dayâ⬠is a bad clichà ©. Itââ¬â¢s bad because itââ¬â¢s wordy, itââ¬â¢s overused, and it has a common literal meaning. The following passages indicate the ubiquity of this phraseââ¬â¢s figurative use: Palestinians need to know that at the end of the day, their territory is going to be free of Israeli troops, that occupation ends.à ââ¬âJohn Kerry, US Secretary of State, 2014. Body Overview of the French Revolution The French Revolution wa s launched in 1789 after the convocation of the Estates-General. In 1792, a republic was established and a year later King Louis XVI was executed. For a long while, these territories were elusive to the previous French regimes. Various causes and complaints led to the revolution, eventually leading to the rise of Robespierre and the Jacobins, as well as the dominance of the Committee of Public Safety in their Reign of Terror from 1793 to 1793 where thousands were killed (Doyle, 2001). As the Jacobins lost their power and Robespierre was executed, the Directory gained control of France in 1795 until 1799, when Napoleon Bonaparte took over. At the end of the Napoleonic Wars and his First Empire, an absolute monarchy was established; two smaller revolutions were later successfully launched and in the years following, France was again governed by regime changes (Doyle, 2001). The modern age followed in the wake of the French Revolution, and the emergence of the republics, as well as the liberal governments, the birth of secularism, the establishment of modern ideals, and the launching of total war were events which dominated the era of the French revolution (Doyle, 2001). In the article ââ¬Å"In praise of the ââ¬Å"Fâ⬠Wordâ⬠Mary Sherry discusses the ââ¬Å"Fâ⬠word, which means failure. Basically Mary Sherry stated that the kids of today are getting cheated out of a good education. They are passing through the school system because some are good kids and they do not create any problems in the classroom. But, at the same time employers are also being cheated because they expect graduates to have the basic skills. She also stated that Diplomas are considered meaningless because most of these kids who were awarded one could not read or write properly and therefore, they are back in night school along with adults who are trying to get their G.E.D. Mary Sherry teaches an evening class and came to the conclusion that kids are being cheated when she asked them to write about an unpleasant experience in school. They all wrote something negative, they were crying out for help. It was also indicated that the teachers should have been more forceful in using the ââ¬Å"Fâ⬠word. Instead, these kids are now very angry and resentful for being passed along. It was also noted that your environment should not be an issue because most kids do not take school seriously and the teachers should have been more forceful with the ââ¬Å"Fâ⬠word. This also causes the employers to be cheated out of what they expect from their employees. Employers are also being cheated because the teachers fail to do their job right. For example, if a student went to school to be a nurse and is passed because he or she doesnââ¬â¢t disrupt class and was a good student this cause them to get a diploma. However, when they get into the real world they cannot deliver what is expected of them and can also be very costly for the employers. Therefore, the employer has no choice but to rehire and retrain. If the teacher were using the ââ¬Å"Fâ⬠word then the student would take the class more seriously and realize that their future is at stake. Finally, Mary Stated that Many people can rise above any situation if they are motivated, encouraged and knowing that they have something at stake to loose.

The protocols consist of a set of guidelines covering the correct conduct towards customers, setting out the main duties which customer-facing employees have to be able to carry out. Thus the company ensures that its employees are delivering a consistently high level ofà service to the customers. Protocols usually cover key areas of customer service describing how to appropriately respond to customers and how to refer to a relevant individual. This may include telephone etiquette ââ¬â aiming to answer a phone call within three rings and greeting the customer with an exact phrase before taking their details. Responding to e-mails on the same day using the correct wording and sending out letters along with a complimentary slips from the company. It can also cover logging details and processes on to a specific database, creating customer files and recording different actions and outcomes of employeeââ¬â¢s daily duties ââ¬â for example completing flow chart templates showing the progress of a certain task or a project. Protocols are important not only for improving the standards of general customer service and minimising the possibility of errors, but also to protect employees from occasions where unfair claims and disciplinary proceedings which may occur. In my job role as an administrator at a traineeship provider company, I rarely have to contact any external customers and my clients are assessors working at different departments of the same organisation. I am responsible for processing their new learners registrations and have to follow a certain guidelines on a daily basis to ensure my work is done correctly. When receiving a new request I register our new learners for the relevant qualification with the correct awarding body and enter their details on to an online registrations system. The next step is liaising with a colleague from finance department and issuing a purchase order number. I have to make a copy of the new registration details and keep in the learners file. According to my companyââ¬â¢s protocol I have to complete all new registrations within two days from the original submission date and get back to the assessors by e-mail once I have dealt with their request. Although there is no formal etiquette I have to follow when responding to them, it is important that I stick to the protocol and ensure all data is correctly processed and saved. Appropriate communication between customers and employees is essential for any companyââ¬â¢s progress. Showing respect in every interaction is vital and there is certainly no place for negative or rude attitude towards the client. Good telephone manner and polite face-to-face communication is equally important in both formal and informal situations. If any differences in views or ideas occur employees should first try to understand them from the clientââ¬â¢s perspectiveà and then respond by emphasizing what they can do to help resolving the matter. Unfortunately, customers are more likely to s peak up and make a complaint about a bad customer experience, rather than giving feedback about a positive one. On occasions when someone has raised a complaint to me within my company I listen to the client without passing any judgements or rushing to give an advice and follow through with stating what I can do to help resolve the problem. It is important that the customers see a quick and appropriate response to their issue, know that that I am looking forward to helping them and that my organisation cares about providing them with a solution. In situations where I think I cannot resolve a clientââ¬â¢s problem I seek advice and help from a manager or a more experienced employee. I focus on issues and not personalities when I address and pass on the complaint and express appreciation when others give me assistance. In situations when a client has complained about an error made by an employee from my company, the situation is usually dealt with by a department manager or coordinator, who ensures that the customer receives the necessary compensation and that the same mistake would not be mad e again in future. Customer satisfaction is essential for the survival of any business, therefore it is important that the clientââ¬â¢s needs should be met and if possible ââ¬â exceeded. To do that, companies look for employees who can identify what the client is looking for and provide with good service. This can prove to be a challenging task as customer needs are a dynamic feature, based on a wide range of changing factors and it can be difficult to know exactly what someone is looking for. Common basic expectations are helpful high quality products or services and competitive pricing. Employees should be prepared to go above and beyond to satisfy the customer expectations, as this will increase the sales and create additional business opportunities. It is important that needs should be met because then there is a better possibility that the client will choose to do business with the organisation. However, if their expectations of customer service are exceeded they are likely to become loyal customers and use other services in future. Thus the company will stand out, differentiate from the rest of its competitors and has better chances of expanding. Positive worki ng relations with any customer will bring more investments and will make the organisation more popular on the market. It will also allow the employees to get to knowà their customers better, find the right matches for their needs and find new ways to deal effectively with any problems or complaints. Important aspect in building good working relationships is agreeing on certain quality standards and timescales for their requests. By doing so, both parties are agreeing on setting a specific target and the company can make sure it stays focused on the right needs of the customer and knows exactly what has to be done so that the clients are satisfied with the end result. It encourages new improvements and ensures consistency in service. Reviewing customer service provision is the process through which the company receives and evaluates feedback for their services to their clients. There are various ways to do this and most popular ones are informal feedback and completing surveys, comments book and questionnaires. My company often uses online evaluation sheets and has also dedicated a section from its official webpage for comments and suggestions. Customers can choose to remain anonymous when sharing their customer service experience. Although feedback information important, yet sometimes difficult to obtain, companies need to ensure their customers are not pressurised to participate in the evaluation if they are not interested to do so. Building good working relationships with clients helps towards the continuous improvement of companies services, brings more profits and attracts new potential customers.

Analysis Of The English Class, My Eyes Opened At New...
Over the course of the English 1B class, my eyes opened to new techniques and to consider new ways to improve my writing. Throughout this course, my class was assigned four essays all of which asking different questions. Some of the essay were more difficult than another because it required more work and research; however, writing these essays helped me to grow as a better writer. During these essay writing process, I was able to grab a sense of what is and what is not essential when writing an essay and to remember to avoid diverging from the essay topic itself. Out of the four essays- Arguing a Position, Proposing a Solution Justifying an Evaluation, and Analyzing Stories- I believed that Justifying an Evaluation was the easiest for me to write. Compared to the other essays, this essay did not require as much work and research as the other essays that required me to find many sources online or offline. Especially because I wrote on the film, Frozen, which was a movie I had already seen and enjoyed, it was easier for me to be more engaged in this essay. I found it a little bit more time-consuming, however, because for a film that I have already viewed many times, I had to re-watch it only now to consider and to analyze the different ways film makers made the movie.
